Can a Canadian executive search firm recruit in the United States?

The short answer is yes.

Lead Search Group is based in the Greater Toronto Area, but our searches are not limited by a city, province or border. We conduct executive and professional searches across Canada and the United States when the mandate calls for a broader talent market.

The more important question is not whether a search can extend into the US. It is whether searching there will improve the organization’s ability to find the right person.

After more than 25 years in recruitment, I have learned that geography should be determined by the role, the industry and the experience required. Sometimes the strongest candidate is in Toronto. Sometimes that person is elsewhere in Canada. And sometimes the relevant talent market extends into the United States.

Search Geography Should Follow the Mandate

Every search should begin with a clear understanding of what the new leader needs to accomplish.

Does the organization need someone who has scaled a business across several markets? Is it entering the United States? Does the role require experience that is scarce in Canada? Is the company looking for a leader with established relationships in a particular region or industry?

Those questions define the talent market.

For some roles, local knowledge and relationships are essential. A focused search in Toronto and the Greater Toronto Area may be exactly right. For other mandates, limiting the search geographically could exclude people with highly relevant experience before the search has truly begun.

North American reach is valuable when it is purposeful. The goal is not to search everywhere. The goal is to search where the right experience is most likely to be found.

What Does a US Executive Search From Canada Look Like?

A strong search process does not change simply because the geography expands.

I begin by understanding the organization, the position and the outcomes expected from the successful candidate. From there, I identify the companies, industries and markets most likely to contain the right experience.

A US search may include:

  • Mapping relevant organizations and leadership teams
  • Identifying candidates in specific US regions or industry centres
  • Approaching executives who may not be actively looking for a role
  • Assessing how each person’s experience translates into the client organization
  • Exploring location, travel and relocation expectations early in the conversation
  • Keeping candidates informed through a personal and consistent process

The United States is a large and varied talent market. A search should not treat it as one enormous candidate list. The Northeast, Midwest, Texas, California and other regions each contain different industry clusters, leadership networks and compensation environments.

The mandate tells us where to focus.

When Does It Make Sense to Search in the United States?

There are several situations in which a US search can strengthen the candidate market.

The Required Experience Is Highly Specialized

Some leadership profiles are naturally scarce. The organization may need someone who has led a particular transformation, scaled a specific business model, built an emerging function or worked within a specialized regulatory or technical environment.

When that experience is concentrated in the United States, expanding the search can provide access to leaders who may not be visible in a Canadian only search.

The Organization Is Entering or Expanding in the US

A Canadian organization building a US presence may benefit from someone who already understands that market.

The right leader may bring knowledge of customers, competitors, distribution channels, talent markets and regional business expectations. That experience can be difficult to assess through a resume alone, which is why a thoughtful search and interview process matters.

The Role Can Be Based in More Than One Location

Remote and hybrid leadership models have created more flexibility for some organizations. If a role can be performed from several locations, the candidate market may extend well beyond the company’s head office.

Location still matters. Time zones, travel, team access and leadership visibility all need to be considered. But a flexible structure can make strong US candidates viable for roles that once would have required an immediate relocation.

The Local Market Has Already Been Thoroughly Tested

If an organization has spent months meeting similar candidates without finding the right fit, it may be time to reconsider the search strategy.

That does not always mean the geography is the problem. The position, expectations or compensation may need clarification. But once those factors are understood, expanding into relevant US markets can introduce different experience and perspective.

Can Lead Search Group Work With US Organizations?

Yes. North American search works in both directions.

Lead Search Group can help Canadian organizations identify talent in the United States, and we can support US organizations looking for leaders and specialized professionals in Canada or across the continent.

A Canadian search partner can be particularly valuable for a US organization that is:

  • Establishing or expanding a Canadian operation
  • Hiring its first Canadian leader
  • Building a team in Toronto or another Canadian market
  • Looking for specialized Canadian talent
  • Seeking a broader North American candidate market
  • Interested in a more personal and focused alternative to a large search firm

Canadian markets have their own business environments, talent networks and candidate expectations. A partner who understands those differences can help a US organization approach the market with greater context and credibility.

The Canadian Dollar Can Create Additional Value

For US organizations, there may also be a financial advantage to working with a Canadian executive search firm.

When an engagement is priced in Canadian dollars and the US dollar is stronger, the search fee can translate into a lower cost in US dollars. The exact value changes with the exchange rate and the terms of the engagement, so it should always be confirmed when the search begins.

Currency should not be the only reason to select a search partner. The quality of the work, understanding of the mandate and ability to reach the right people matter far more. But when a high touch Canadian search partner can deliver the required North American reach, the exchange rate may provide meaningful additional value for a US client.

Broader Reach Does Not Mean Less Attention

Expanding a search across North America should not make the process feel distant or transactional.

Lead Search Group is a boutique, principal led firm. I personally lead each search and intentionally limit the number of active assignments I take on. That allows me to stay close to the client, understand the candidate market and give every conversation the attention it deserves.

Whether I am speaking with someone in Toronto, Calgary, New York, Chicago, Dallas or Los Angeles, the approach remains personal. Candidates want to understand why the opportunity may be relevant to them. Clients need honest insight into the market, not simply a large list of names.

North American reach matters. So does the quality of every interaction within that reach.

What Should Be Considered in a Cross Border Search?

A cross border search introduces practical questions that should be discussed early.

These may include:

  • Where the role will be based
  • Whether remote or hybrid work is possible
  • Travel expectations
  • Relocation support
  • Compensation in the relevant market
  • Work authorization and employment structure
  • Tax, benefits and legal requirements

An executive search partner can identify and engage the talent, assess interest and clarify expectations. Employment, immigration, tax and legal matters should be addressed by the organization with the appropriate professional advisors.

Clear decisions at the beginning help create a stronger experience for both the client and the candidates.

Toronto Based With North American Reach

Lead Search Group’s home market is Toronto and the Greater Toronto Area. Our reach extends across Canada and the United States because the right person is not always located close to the organization they can help lead.

I do not expand a search simply to make it look larger. I follow the talent market that fits the mandate, then approach that market with focus, care and a clear understanding of what the organization needs.

That may mean a concentrated Toronto search. It may mean looking nationally across Canada. Or it may mean conducting a targeted executive search in the United States.

The geography can change. The commitment to a thoughtful, high quality search does not.
